Impact of Green Human Resource Management Practices on Sustainable Practices in Rehabilitation Centers: The Mediating Role of Employee Green Behavior

Abstract

This research paper examined the influence of Green Human Resource Management (GHRM) practices on sustainable practices in rehabilitation centres, with a particular emphasis on the mediating function of environmental regulation awareness and the moderating effect of organisational culture.  Based on the Resource-Based View and Institutional Theory, the study examined a model that includes green recruitment and selection, green training and development, green performance management, and green compensation and awards.

 Data were gathered from healthcare and rehabilitation professionals employed in rehabilitation centres throughout Pakistan.  Utilising Smart PLS for structural equation modelling, the results indicated that all four GHRM activities considerably increased awareness of environmental rules, which subsequently played a substantial role in the adoption of sustainable practices in rehabilitation centres.  Mediation research revealed that awareness of environmental regulations partially mediated the association between each factor of GHRM and sustainable activities.  Moreover, organisational culture was identified as a moderating factor in the relationship between awareness of environmental regulations and sustainable behaviours, indicating that a supportive culture enhances sustainability outcomes.  The Importance–Performance Map Analysis (IPMA) identified environmental regulation awareness as the most crucial although moderately effective predictor, designating it as a vital topic for managerial attention.

 This study theoretically enhances the debate on GHRM in healthcare by elucidating the mechanisms via which HR systems might foster sustainability in rehabilitation centres.  It provides actionable information for healthcare managers and policymakers in Pakistan to design HR initiatives that enhance understanding of environmental regulations and promote sustainable rehabilitation procedures.
